Understanding
the University by the Point of View of Organizational Culture

¡¡¡¡The phenomenon of organizational culture has gradually become a new
research focus in the area of management and sociology since 1980s.
The reason why people give very close attention and research interest
is that both scientific approach and rational logic had shown it's limitation
to explain human behavior, operational state, and development and revolution
vitality within organization. So the scholars attempt to find out another
approach to explain the inner cultural dynamic reason of organization's
daily operational procedure and revolution vitality. They studied the
matter from various angles such as organization's cultural character,
the influence of the cultural factor on organizational behavior and
on psychology and thinking custom.
The university is a distinctive organization with profound historical
traditions and cultural details. Now facing to various kinds of environmental
stress, such as the forcible intervention from government, the reduction
of fund, and the complaint of taxpayers, the traditional spirit and
the idea of universities which embodies it's cultural character are
being censured and queried sternly. In fact, instrumental rationality
is going beyond value-rationality. The university has come down to a
place full of vulgar when it pursues non-utility knowledge and idealism.
It is inevitable that the soul of universities has been faded out under
the utilitarian and realistic atmosphere.
However, what is the justification of a university existence as soon
as losing her own cultural character? Did people realize the difference
between university and common organization when they entrusted many
new concepts to university organization, for example, university's industrialization,
marketalization, as well as company style management? Meanwhile, almost
every new industrial ideas has different reflection in the traditional
university organizations such as knowledge-based organization, flexible
human-based management, horizontal structure, matrix structure, individuation,
globlization and so on. In another word, universities are never short
of these modern organization ideas which closely related to the cultural
characteristic. We have to ask if it is necessary for universities to
judge their transformational impulse and what is the purpose of reformation.
Is it for the sake of efficiency and economic benefit in the near future,
or for the long-term and far-ranging of social advantage.
All above-mentioned questions involve a radical issue, which related
to what is the nature of university, or what is the significance and
value of university as an organization. In this paper I assume to explain
and understand the reason, significance and value for of university's
existence regarding such questions, through a perspective of organizational
culture. Different from functional analysis, a structure of cultural
analysis will be conceived to analyze the nature of university who is
treated as a spiritual organization.
In this dissertation, firstly, I want to deduce what was the historical
mission of universities after Middle Ages through historical analysis,
on the basis of that, to understand the original root of the ethos,
idea, and social duty of universities.
Secondly, I attempt to uncover the cultural characteristic inlayed into
organizational structure of university so as to illuminate the original
meaning of management system in university, and its influence on habitants
within a city of university.
Thirdly, by feeling and apprehending the meaning of cultural phenomenon
in daily life of university, I hope to reveal some cultural elements
resulting to conflict between different groups, such as administrative
staff, faculty, and students, as well as diverse parts in one group.
The inconsistencies between universities and environment reflect the
differences of respective valuation. In other words, universities always
cannot accept the roles which environment endows them. So I try to explain
and grasp the effect of cultural mechanism.
Fourthly, several organizational culture styles are discussed. They
implicate the diversity of organizational culture among universities.
In the end, the dissertation takes the dilemma and crisis universities
now confronts into account, and analyzes the justification and meaning
of university as one kind of distinctive organization in postmodern
age.
As a whole, this dissertation tended to focus on some universities with
higher prestige. The purpose of research did not point to clarification
of problem, but to considering it logistically and perceptually with
question consciousness, so few artificial conclusions were given. During
the course of reading, it can enlighten reader to ponder independently
with his (or her) own experience, feeling, and consciousness. Certainly,
through this text, I expect to exchange with others and the predecessors
so as to attain the fusion of the horizons.
